Ancient Art created between 30,000 BCE500 CE - Essay Example Masks in ancient Mexico came in all shapes and sizes. They ranged from those that depicted human faces to those that were almost supernatural. Specifically, this mask was associated with the site of Tlatilco in the Basin of Mexico. The hotel was half covered in the gloomy fog, which hang like the black rippers cloak. This fog had been looming around for many days, but it seemed to be getting heavier. Through the heavy fog, we could see the black cut out shape of where the door used to be, now the door laid alone on the timber floor, decaying and covered in woodworm and an unusual fungus has start to move itself on to the door. Thats the front entrance for the hotel, I think? I said to my fellow partner. Has we look up the mist was so heavy we could only see the entries and the first floor of the hotel but the rested was cover in the gloomy mist. I gazed up at the full moon which was covered with the thick storm clouds which was starting gathering together like bees in a swam. The dim moonlight reflected off the dead looking trees, which casts weird, deformed, figure shapes on to the rotting leaves and the muddy path. To me the figures were moving toward us, but it just could be my eyes playing trick. I turned my head to what used to be a boating lake, but now a smelly swamp with a thick green crust of pondweed, which covered the surface. Qantas Airlines: Human Resources Management The Qantas Airways is the largest airline in Australia. Its Human Resource Management operates in the company in four major areas, which are business segments, corporate, shared services, development, and learning. This report gives limelight to the Qantas airways HRM and its role in ensuring perfect operations of the company. It further discusses change management and job analysis and design. The company has undergone intensive change management such as cutting of prices and labour costs in order to ensure high productivity, moderation of wages as well as the introduction of flexible structures through a versatile and motivated workforce. Moreover, the HRM is also responsible of ensuring that right people are hired and given necessary training under job analysis and design. However, despite the roles that the company has entrusted the HRM, there have been heightened cases of accidents and strikes from dissatisfied workers alleging that they are paid meagre salaries. This shows a HRM gap in delivering its responsibilities. Therefore, the report further argues that the HRM has failed in its change management and job design and analysis strategy. In order to correct the situation, the report further proposes that the HRM change its training and communication model. As a means to an end, the report discusses some of the implications emerging from the HRM problems and ends with a comprehensive summary. Description of Qantas and HRM Activities The Qantas Airways is Australias largest airline. It has a solid history as it began its business years back by transporting passengers and mails. Today, the company has expanded its operations in almost 140 destinations across the globe. It is Australias largest employers with around 37,000 employees. The human resource management operates in the company in four major areas, which are business segments, corporate, shared services, and development and learning. Under corporate level, the HRM is responsible for employees remuneration as well as benefits, the industrial relations of the airline with its competitors and development of the management. In the business segment level, the HR teams often collaborate with other business segments to ensure successful delivering of strategies that will ensure competitive advantage. Human resource has a major responsibility in the company and under shared services; the HRM is responsible of managing workers records, supporting remuneration and r ecruitment process and managing employees compensation as well as coming up with strategic plans on staff travelling schedules and schemes (Belobaba, Odoni and Barnhart, 2009). Finally, under the learning and development level, the HRM comes up with training programs for employees to help them deliver their work effectively. HR Functions; Change Management and Job Analysis and Design at the Qantas Airways Discussion of Two HR functions in the Qantas Change Management The Qantas airline was formerly owned by the government hence did not perceive efficiency and profits as its prime goal (Rothkopf, 2009). After its privatisation in 1995, the HRM had to adopt various management practices in order to overcome the companys external and internal influences. The HRM in their change management has emphasised on cutting costs and more so reduction of labour costs to guarantee heightened productivity, moderation of wages as well as the introduction of flexible structures through a versatile and motivated workforce (Marks, 2007). Cutting labour costs in the Qantas airways have involved strict measures from the HRM such as reducing wages and salaries through eliminating costly practices (Hernandez, 2011.). The Qantas airline HRM has undertaken immense changes in order to cope with diverse external and internal factors (Gillen and Morrison, 2005). Various factors led to changes in the HR management such as the need to have more profits in the company and the fact that the company was under government ownership. In addition, the airline has been involved in a major change as far as training is concerned and in 2003, the HRM facilitated in the expansion of the companys apprenticeship programme (Gunn, 1988). According to Kirkpatricks model of learning and training, training helps in ensuring affirmative results (Kearns, 2010). Job Analysis and Design Job design and analysis is the cornerstone of the Qantas HRM. Job analysis can be viewed as the hub of all human resource management activities that are needed for effective organizational functioning (Berman et al, 2009). Under job analysis, the HRM is responsible for planning, recruitment, selection, placement, and induction of workers (Berman et al, 2009). The procedures that are often supported by job analysis process include personnel selection, training, job evaluation as well as performance appraisal (Berman et al, 2009). In addition, the process of job analysis supports the Qantas organizational strategy in dealing with market competition and talent crisis. According to human resource theory, strategic HRM focuses on connecting all HR functions with organizational goals (Rothwell and Benscoter, 2012). Problems and Implications Faced by Qantas Although the two major basic functions of HRM is to ensure successful change management and job analysis and design, the Qantas airline has undergone through various challenges in these two areas. The HRM in their change management focused on cutting costs such as labour costs in order to increase productivity, ensure moderate workers salary and introduce flexible structures. However, they have failed in ensuring effective and non-biased change management. This is because, workers recently have been complaining of being paid meagre salaries and even gone for strikes. Under change management, they should have ensured successful remuneration of employees. However, it is embarrassing to note that a reputable company like Qantas with such successful change management strategy has failed to take care of its employees. The unsolved salary issues have caused employee outcry and various scandals in the company. The pilots have been protesting over meagre salaries and the union workers have c ontinued to demonstrate over pay inequality arguing they are paid 25% less than their equals in Victoria (Hernandez, 2012). In a survey that was conducted in 2012, on three thousand Qantas employees, the workers expressed dissatisfaction with the management of the company mostly the HRM (McDonald, 2012). Serious staff challenges have continued threatening the company yet up to now the HRM is still reluctant to come up with a new change management model such as ADKAR model that will cater for the interests of workers and allow the company to focus activities on particular business results (Hiatt, 2006). Under Job analysis and design, it is apparent that the HRM made immense mistakes in choosing the right candidates. Despite heavy training programs that the HRM has invested in during job analysis and design process, it is only in 2008 that the company was involved in an in-flight incident, which caused serious injuries to passengers and death of 129 passengers due to specious commands (Frances, 2009). In addition, it is apparent that training has not had a positive impact in the company since in 2006, the Qantas Airways pilots failed to monitor their position hence ended up to the wrong runway. Moreover, in 2009, the companys pilots failed to acknowledge and decided to overshoot their destinations by 150 miles (Frances, 2009). Frances (2009) alleges that captains in the company are not competent enough as they lacked knowledge on use of stick shaker and stall recovery thus causing serious accidents. It is hence clear that the HRM department leaves a lot to be desired as incidences ha ve continued to intensify despite the companys change management and job design and analysis strategy (Louise, 2011). With such a successful airline company, it is apparent that its HRM is ineffectual and has only led to losses than success. The company asserts that it is committed fully to developing its people, yet they do not seem to know how they can forge a beneficial relationship with its staff. There has been a lot of change in the company including cutting of costs, developing training programs, outsourcing working rules and regulations, collaborating with the unions yet the situation seem to be moving from bad to worse. It is apparent that the HRM has been incompetent in hiring the right personnel and dealing with employees. Implications to Stakeholders Various stakeholders include trade unions, government, shareholders, customers, community, business partners, employees, the media, and non-governmental organisations. They all have a major influence on the companys performance and its strategy. The media coverage on wrong decisions in the Qantas have affected negatively on the companys image. The problems discussed obviously imply that the HRM, shareholders, and business partners have been reluctant in solving the current crisis hence affecting the performance of the company. Because of the accidents reported, most consumers are not keen on using Qantas airline hence affecting profitability (BBC News, 2012). Additionally, the challenges in the company have also affected employees and consumers on grounds that they have lost confidence with the running of the company (Sandilands, 2011). The looming disagreement between Qantas and its pilots shows clearly that the HRM and business partners have failed in ensuring they contribute in effective management of the company. In addition, the Non-governmental organisations have failed in conflict resolution between the Qantas and its employees. It is apparent that the HRM, business partners, and non-governmental organisations involved have failed in coming up with rational solutions to ensure such current disputes do not develop into a major crisis. Instead of the companys CEO, Alan Joyce holding productive talks, he has been busy making provocative comments in numerous heated exchanges. For instance, he condemned union members on issues regarding wages arguing that their talks and protests were baseless (Bamber, 2011). The union leaders in return criticised senior managers and accused them of tarnishing the brand image of the company while they were awarding themselves hefty salaries. This hence implies that the community a s well as Union members have lost confidence on the companys stakeholders and this in return has led to bad publicity and reduced profitability. Consequently, the media has given a wide coverage on the companys latest controversies meaning that it is benefiting financially because of the developing story. It is upsetting to see Qantas employees go on strike due to poor management issues in a company owned by various stakeholders. The shareholders, business partners, the HRM, CEO, and Nongovernmental Organisations have a major role to play in ensuring issues in the company are resolved and the company goes back to its initial profitable situation. The HRM will carry out the process and engage other stakeholders to give ideas on how salary and training issues ought to be handled. The change process will take place from 1st to 28th November in the companys boardroom. To carry out the process, the employees will be interviewed in order to show some of the areas they would need change. The entire companys workforce and managers will be given information concerning the changed plan. The recent problems involving HRM function has caused the company to suffer financially. The Qantas airline in their website asserts that, Qantas is committed to providing meaningful jobs with competitive salaries and superior benefits (Qantas, n.d). A.Cloud Computing Service Models Cloud computing can be classified by the model of service it offers into one of three different groups. It is important to note, as shown in Figure, that AAAS is built on Pass, and the latter on alas. Hence, this is not an excluding approach to classification, but rather it concerns the level of the service provided.Each of these service models is described in the following subsection. Pass (Platform as a Service): In the case of Pass, the cloud provider not only provides the hardware, but they also provide a toolkit and a number of supported programming languages to build higher level services. The users of Pass are typically software developers who host their applications on the platform and provide these applications to the end-users. In this service, cloud providers deliver a com puting platform including operating system, programming languages execution environment, database and web servers. ) AAAS (Software as a Service): The AAAS customer is an end-user of complete applications running on a cloud infrastructure and offered on a platform on-demand. The applications are typically accessible through a thin client interface, such as a web browser. In this service, cloud providers install and operate application software in the cloud and cloud users access the software from cloud clients. This service is based on the concept of renting software from a service provider rather than buying it.It is currently the most popular type of cloud computing because of its high flexibility, great services, enhanced capability and less maintenance. B. Deployment Models Clouds can also be classified based upon the underlying infrastructure deployment del as Public, Private, Community, or Hybrid clouds. The different infrastructure deployment models are distinguishing by thei r architecture, the location of the data center where the cloud is realized, and the needs of the cloud provider's customers [4]. Several technologies are related to cloud computing, and the cloud has emerged as a convergence of several computing trends. ) Types of Cloud Computing Environments: The cloud computing environment can consist of multiple types of clouds based on their deployment and usage [6]. Public Clouds This environment can be used by the general public. This includes individuals, corporations and other types of organizations. Typically, public clouds are administrated by third parties or vendors over the Internet, and services are offered on pay-per-use basis. These are also called provider clouds. Private Clouds A pure private cloud is built for the exclusive use of one customer, who owns and fully controls this cloud.Additionally, there are variations of this in terms of ownership, operation, etc. The fact that the cloud is used by a specific customer is the disti nguishing feature of any private cloud. This cloud computing environment sides within the boundaries of an organization and is used exclusively for the organization's benefits. These are also called internal clouds. Community Clouds When several customers have similar requirements, they can share an infrastructure and might share the configuration and management of the cloud.Hybrid Clouds Finally, any composition of clouds, be they private or public, could form a hybrid cloud and be managed a single entity, provided that there is sufficient commonality between the standards used by the constituent clouds. II. AUGMENTED EXECUTION OF SMART PHONES USING CLONE CLOUDS B Chunk,[10] introduce the concept of clone cloud. The idea of introducing this concept is to improving the performance of hardware limited smart phones by using their proposed clone cloud architecture.The core method is using virtual machine migration technology to offload execution blocks of applications from mobile devic es to Clone Cloud. Clone Cloud boosts unmodified mobile applications by off-loading the right portion of their execution onto device clones operating in a computational cloud. Conceptually, our system automatically transforms a single-machine execution (e. G. , computation on a smart phone) into a distributed execution optimized for the outwork connection to the cloud, the processing capabilities of the device and cloud, and the application's computing patterns.The underlying motivation for Clone Cloud lies in the following intuition: as long as execution on the clone cloud is significantly faster than execution on the mobile device (or more reliable, more secure, etc. ), paying the cost for sending the relevant data and code from the device to the cloud and back may be worth it [9]. Ill. CLONE CLOUD ARCHITECTURE The design goal for Clone Cloud is to allow such fine-grained flexibility on what to run where. Another design goal is to take the programmer out of the business of applica tion partitioning [10].In a Clone Cloud system, the ‘Clone' is a mirror image of a Semaphore running on a virtual machine. By contrast with smart phones, such a ‘clone' has more hardware, software, network, energy resources in a virtual machine which provides more suitable environment to process complicated tasks. In the diagram, a task in smart phone is divided into 5 different execution blocks (we mark them as different colors), and the smart phone is cloned (brutalized) as an image in distributed computing environment. Then the image passes some computing or energy-intensive blocks (the Green blocks) to cloud for processing.Once those execution blocks have been completed, the output will be passed from Clone Cloud to the Semaphore [11]. The result s hows that only 1 second is spent in Clone Cloud environment but almost 100 seconds in the smart phone without Clone Cloud. Another advantage of Clone Cloud is reduced battery consumption as smart phones o not use its CPU as frequently.The disadvantages of Clone Cloud are handover delay, bandwidth limitation. As we know that the speed of data transmission between smart phones and base station is not consistent (according to the situation), therefore, the Clone Cloud will be unavailable if mobile users walk in the signal's blind zone. A. Evaluation of Applications To evaluate the Clone Cloud Prototype, Bung-Goon Chunk [10] implemented three applications. We ran those applications either on a phone?a status quo, monolithic execution?or by optimally partitioning for two settings: one with Wi-If connectivity and one with 36.We implemented a virus scanner, image search, and privacy- preserving targeted advertising. The virus scanner scans the contents of the phone file system against a li brary of 1000 virus signatures, one file at a time. We vary the size of the file system between KBPS and 10 MBA. The image search application finds all faces in images stored on the phone, using a face-detection library that returns the mid-point between the eyes, the distance in between, and the pose of detected faces.We only use images smaller than KBPS, due to memory limitations of the Android face-detection library. We vary the number of images from 1 to 100. In the experiments, Wi-If had latency of moms and bandwidth of 6. Mbps, and 36 had latency of mass, and bandwidth of 0. Mbps. Clone Cloud chooses to keep local the smallest workloads from each application, deciding to off-load 6 out of 9 experiments with Wi-If. With 36, out of all 9 experiments, Clone Cloud chose to off-load 5 experiments.For off-loaded cases, each application chooses to offload the function that performs core computation from its worker thread: scanning files for virus signature matching for VS., performing image processing for IS, and computing similarities for BP. C Wi-If exhibits significant speed-ups and energy savings: xx, xx, and lox speed-up, and xx, xx, and xx less energy for the largest workload of each of the three applications, with a completely automatic modification of the application binary without programmer input.A clear trend is that larger workloads benefit from off-loading more: this is due to amortization of the migration cost over a larger computation at the clone that receives a significant speedup. A secondary trend is that energy consumption mostly follows execution time: unless the phone switches to a deep sleep state while the application is off-loaded at the clone, its energy expenditure is proportional to how long it is waiting for a response. When the user runs a single application at a time, deeper sleep of the phone may further increase observed energy savings.We note that one exception is C-G, where although execution time decreases, energy consumption increases slightly for behavior profiling with depth 4. We believe this is due to our coarse energy cost model, and only occurs for close decisions. C-G also exhibits xx, xx, and xx speed-up, and xx, xx, and xx less energy for the largest workload of each of the three applications. Lower gains can be explained given the overhead differences between Wi-If and 36 networks. As a result, whereas gyration costs about 15-25 seconds with Wi-If, it shoots up to 40-50 seconds with 36, due to the greater latency and lower bandwidth.In both cases, migration costs include a network-unspecific thread-merge cost? patching up references in the running address space from the migrated thread?and the network-specific transmission of the thread state. The former dominates the latter for Wife, but is dominated by the latter for 36. Our current implementation uses the DEFLATE compression algorithm to reduce the amount of data to send; we expect off-loading benefits to improve with other optimizations targeting the network overheads (in reticular, 36 network overheads) such as redundant transmission elimination.B. Problem in Clone Cloud The disadvantages of Clone Cloud are [1 1] handover delay, bandwidth limit ation. V.BRUTALIZED SCREEN Screen rendering [1 3] can also be moved to the cloud and the rendered screen can be delivered as part of the cloud services. In general, the screen represents the whole or part of the display images. In a broad sense, it also represents a collection of data involved in user interfaces such as display images, audio data, mouse, keyboard, pen and touch inputs, and other multiplicity inputs and outputs. Screen fertilization and screen rendering in the cloud doesn't always mean putting the entire screen-rendering task in the cloud.Depending on the actual situations?such s local processing power, bandwidth and delay of the network, data dependency and data traffic, and display resolution?screen rendering can be partially done in the cloud and partially done at the clients. Rendering a screen in the cloud also introduces obstacles for the client devices to access the virtual screen, if it needs to maintain high-fidelity display images and responsive user interactions.Fortunately, we have already developed a number of advanced multimedia and networking technologies to address these issues. Ultimately, we would like to define a common cloud API for cloud computing with scalable screen fertilization, with which the developers never have to care where the data storage, program execution, and screen rendering actually occur because the cloud services for the API will adaptively and optimally distribute the storage, execution, an d rending among the cloud and the clients. B.Remote Computing With Brutalized Screen The cloud-computing conceptual architecture depicted in Fig 5, we have developed a thin-client, remote-computing system that leverages interactive screen-removing cosmologies. Thin-client, remote-computing systems are expected to provide high- fidelity displays and responsive interactions to end users as if they were using local machines. However, the complicated graphical interfaces and multimedia applications usually present technical challenges to thin-client developers for achieving efficient transmissions with relatively low bandwidth links.Figure depicts the proposed thin-client, remote-computing Fig. 6 The interactive screen removing system System, which decouples the application logic (remote) and the user interface local) for clients to use remote servers deployed as virtual machines in the cloud.
